Performance Review - Not Satisfied

Q. A general practice to evaluate performance is to use a mathematical or scalar rating system. In this system of performance evaluation managers are required to score an employee against various objectives. I recently got my performance review back and my supervisor rated me as average or needs improvement in most areas. I feel that this review was both unfair and unjust since my supervisor provided my limited feedback about my performance to date. I was under the impression that I was doing an exceptional job. I wish I had been given a clue about my performance earlier so that I could have corrected the things she highlighted in the review. Should I challenge her ratings? If yes, then what is the best way of presenting my case to her?

A. Performance review has now become a regular part of professional life. However, sadly enough, they are most often conducted in a manner that is everything but professional! You should definitely address the comments about your work with your boss because you are right, good bosses provide ongoing feedback. But reality tells us that such bosses are a rare find. For situations like yours, some strategy is required: first, look over your performance objectives for the year and document both your positive and negative performance indicators relevant to these objectives. Pull out any supporting evidence you have such as emails, letters and reports. Then, set a time with your boss not to challenge but to discuss how you can improve your performance. Expect to hear a lot of constructive or even destructive criticism. But no matter what you hear, always remain professional.
Here is the right way and the wrong way to respond to criticism:
  • BOSS: I am disappointed with the timeliness of your work. You have had a hard time meeting deadline.
  • Wrong Response: I think that is completely unfair! I never miss deadlines.
  • Correct Response: Really? I do not remember missing any deadlines but perhaps I overlooked something. Can you give me an example of a deadline I missed?
You do not want to engage in a debate or an argument but you do want to send the message that you hold her accountable for the rating and will ask for the feedback you need to manage your performance. Chances are that you boss will not change her rating, but at lest you will have sent the message that you are a professional and expect to e treated as such.
